Create a workplace where support is credible

Mental health support is more than a list of services. Employees need to believe they can ask for help without stigma, career consequences or an unnecessary loss of privacy. That requires consistent leadership behaviour, psychologically safe team practices and clear access to qualified support.

Managers play an important role, but they are not clinicians. Their job is to notice changes, listen without judgement, explain available options and respond appropriately to urgent concerns. Training should give managers confidence while keeping these boundaries clear.

Core components of an effective system

Support should be easy to find before, during and after a difficult period.

  • Confidential professional assistance with simple referral pathways.
  • Manager education in supportive conversations and escalation procedures.
  • Flexible work practices and reasonable adjustments where possible.
  • Policies that address bullying, harassment, workload and psychosocial risks.
  • Regular communication that normalises help-seeking without asking employees to disclose personal experiences.

Review the environment, not only the individual

Wellbeing initiatives cannot compensate for unsustainable workloads, poor role clarity or harmful behaviour. Use anonymous feedback, absence trends and team discussions to identify organisational conditions that may be contributing to stress. Address those conditions alongside individual support resources.

Publish emergency and crisis contacts appropriate to each workforce location, and make clear that workplace resources are not a substitute for urgent professional care. Review the support system regularly with employees and qualified advisers so it remains accessible, trusted and relevant.
